The idea that you have to have done the job already to get the job has been the hard paradox of early careers in particular for a long time.
People are treated like sparkplugs: they are selected to slot in a do the job uniformly form the start, the tossed away if they can't at any point.
Unless we change the mindset in organisations to embrace potential with a willingness to invest in people and their development, I don't see how we get our of this situation
